اثربخشی آموزش گروهی-مجازی برنامة مداخله‌ای حمایت از نیازها بر کامروایی نیازهای اساسی روان‌شناختی و بهزیستی کارکنان

چکیده

هدف این پژوهش، بررسی اثربخشی آموزش گروهی-مجازی «برنامة مداخله‌ای حمایت از نیازها» بر کامروایی نیازهای اساسی روان‌شناختی و بهزیستی کارکنان است. روش پژوهش به لحاظ هدف کاربردی و طرح پژوهش نیز نیمه‌آزمایشی از نوع پیش‌آزمون-پس‌آزمون همراه با گروه گواه است. جامعة آماری پژوهش شامل تمامی کارکنان و سرپرستان بلافصل آنان در شرکت بهره‌برداری نفت و گاز مارون در سال 1399 است. از این جامعه، 30 سرپرست به روش نمونه‌گیری هدفمند و به‌صورت تصادفی ساده در دو گروه آزمایش و گواه (هر گروه 15 نفر) انتخاب شدند. از میان کارکنان هر سرپرست، 2 تا 3 نفر به‌منظور بررسی تأثیر مداخلة آموزشی به‌صورت تصادفی ساده انتخاب شدند که مجموع تعداد آن‌ها 83 نفر (81 نفر مرد و 2 نفر زن) بود. ابزار پژوهش شامل مقیاس کامروایی نیازها در محیط کار (NSa-WS) تاولین و استنلینگ و مقیاس بهزیستی کارکنان (EWB) ژنگ و همکاران بود. مداخله شامل آموزش برنامة مداخله‌ای حمایت از نیازها در هشت جلسة 90 دقیقه‌ای بود. تحلیل داده‌ها با استفاده از تحلیل کوواریانس چندمتغیری در نرم‌افزار SPSS نسخة 24 انجام شد. نتایج نشان می‌دهد، آموزش برنامة مداخله‌ای حمایت از نیازها بر کامروایی نیاز به خودمختاری، نیاز به شایستگی و نیاز به ارتباط و نیز افزایش سطح بهزیستی کارکنان تأثیر معنا‌داری دارد (05/0p<). با توجه به نتایج این پژوهش، آموزش برنامة مداخله‌ای حمایت از نیازها مداخله‌ای اثرگذار است که سازمان‌ها می‌توانند از این برنامه برای ارتقای بهزیستی کارکنان و نیز کامروایی نیازهای روان‌شناختی آنان استفاده کنند.

چکیده [English]

The purpose of this study is to investigate the effectiveness of the Needs Support Intervention Program's virtual group training on employee satisfaction and well-being with their basic psychological needs. The research method is applied in relation to the purpose and the research design is a quasi-experimental pre-test-post-test with a control group. The statistical population of the study comprises all employees and their immediate supervisors in Maroon Oil and Gas Producing Company in 2020. From this population, 30 supervisors were selected through purposive sampling and randomly assigned to an experimental group and a control group (15 individuals in each group). Of the employees in each supervisor group, 2 to 3 individuals (83 in total; 81 men and 2 women) were selected through simple random sampling to study the effect of the intervention. The instrument of the study includes Tafvelin and Stenling's Needs Satisfaction at Workplace Scale (NSa- WS) and Zheng et al.'s Employee Well-Being Scale (EWB). The intervention includes the Needs Support Intervention Program training in eight 90-minute sessions. Data were analyzed using multivariate analysis of covariance in SPSS-24 software. The results showed that Needs Support Intervention Program training had a significant effect on satisfying the needs of autonomy, competence, and relatedness, as well as on increasing the well-being of employees (p<0.05). According to the results of this study, teaching the Needs Support Intervention Program is an effective intervention that organizations can use to improve employees' well-being and meet their psychological needs.
